The Monitor Engineer's Job
Monitor mixing and FOH mixing are two different jobs with two different audiences. The FOH engineer serves the crowd; the monitor engineer serves the musicians, making sure each one hears exactly what they need to play well.
The stakes are subtle but real: a poor FOH mix disappoints listeners, but a poor monitor mix makes the performance itself fall apart, which hurts everyone.
In practice: A fiddle player drifting out of tune because she cannot hear herself: the monitor mix is the priority, fix her ears before polishing the audience mix.
The monitor engineer serves the musicians, a bad monitor mix breaks the performance.

Monitor Starting Point: Vocalist
Every musician needs a different monitor starting point, and the vocalist's is the most important, set it first, since it anchors the whole stage's volume. The starting point: their own voice a few dB above everything else, with minimal or no reverb, plus just enough of a lead instrument for pitch.
Reverb is the trap: it masks pitch, so the singer pushes harder and sings flat.
In practice: A singer asking for ever more monitor reverb and drifting flat: the reverb is hiding her pitch, strip it, boost the dry vocal, and add a guitar for a pitch anchor.
Vocalist monitor: own voice up a few dB, minimal reverb: reverb wrecks pitch.

Building Monitor Mixes in the Right Order
Monitor mixes get built one performer at a time, in priority order. Lead vocalist first because they are the most exposed, they can hear themselves dropping pitch if their mix is wrong, and the audience hears every flaw. Then backing vocalists for the same reason. Then the rhythm section because they need to lock together. Then everyone else.
The alternative, "everyone play and tell me what you need": is monitor-world chaos. Five people pointing at things at once, no one's mix gets done, soundcheck drags. Build them one at a time, with focused attention.
In practice: Lead singer's mix: just her voice in her wedge first. Confirm she can hear herself. Then add her guitar, then the rhythm section underneath, then a touch of the other singers. 3 minutes. Next performer.
Vocals first, rhythm next, others last. One performer at a time.

Managing Competing Monitor Needs
On a shared stage, musicians' monitor needs conflict, and the wrong response is a volume war, turning everything up until the stage roars and feedback looms.
The right response is subtractive: turn down what a musician does not need to make room for what they do, use separate aux sends so one request does not disturb another's mix, and reach for IEMs in the most demanding cases.
In practice: A whole band each wanting more of themselves: mute the monitors and rebuild, each player gets their own instrument plus only the one or two references they truly need.
Conflicting monitor needs: subtract, do not add, never start a volume war.

Monitor Check Workflow
Monitor check works one musician at a time, not the whole band at once. For each player: start with just their own instrument at a comfortable level, then add the few other elements they ask for, then move on.
Start with the vocalist, their monitor is the most critical and it sets the baseline stage volume everyone else builds against.
In practice: Ten minutes for a five-piece monitor check: vocalist first, then each player in turn, a quick full-band pass for requests last, never let one musician monopolize it.

Wedge vs IEM for Acoustic Music
For acoustic music the wedge-versus-IEM choice has a specific tension. Wedges add stage volume that bleeds into open instrument mics, hurting clarity and gain-before-feedback, but they give a natural acoustic connection to the room that many acoustic players value. IEMs isolate and protect hearing but can feel disconnected without ambient mics.
There is no universal answer; a hybrid is often best.
In practice: A traditional band nervous about losing the "live room feel" on IEMs: transition gradually: IEMs for the vocalist first, wedges kept for others, ambient mics to restore the room.
Wedges: room feel but stage bleed. IEMs: isolation but disconnection. Hybrid often wins.

Mixed Monitoring: Wedges and IEMs Together
Running some musicians on wedges and others on IEMs at once creates a specific problem: wedge sound bleeds into the IEM users' ambient mics, arriving slightly delayed, so IEM users hear a smeared, phasey version of the wedge monitors.
The management: keep wedge volume as low as possible and aim wedges away from the ambient mic positions.
In practice: An IEM user hearing a strange smeared echo of the stage: that is wedge bleed into the ambient mics, turn the wedges down and re-aim them away from those mics.
Mixed wedge/IEM rigs: wedge bleed smears the IEM ambient mics, keep wedges low.

When to Say No: Impossible Monitor Requests
Sometimes a monitor request is physically impossible, more level on a wedge already at the feedback limit. The skill is saying no without saying no: never pretend to make a change (musicians notice), and never just flatly refuse.
Instead offer an alternative, solve the request by changing something else, usually subtracting what they do not need rather than adding what they asked for. Frame the limit as physics, not refusal.
In practice: A player wanting a louder wedge at the feedback ceiling: "I cannot add level, but I can pull the banjo out of your mix so your fiddle stands out more."
Impossible monitor requests: offer a real alternative, never fake a change.

Aux Sends: Pre vs Post Fader
An aux send taps a channel's signal to a separate bus, and where it taps matters. A pre-fader send takes the signal before the fader, so it stays constant no matter what you do at front of house, that is why monitor mixes use pre-fader, so a FOH fader move never disturbs what the musician hears. A post-fader send takes the signal after the fader, so it tracks fader moves, that is why effects sends are post-fader, keeping the wet/dry ratio proportional.
In practice: A fiddle monitor that drifts whenever you touch the FOH fader: its send is post-fader by mistake, switch it to pre-fader so the monitor mix stays independent.
Monitor sends pre-fader (constant); effects sends post-fader (track the fader).
